An Analysis of the Consequences of Career Plateauing Among Teachers in Ardabil Province

Abstract

Objective: This study aimed to analyze the consequences of career plateau formation among physical education teachers in Ardabil Province

Methods: A field method and questionnaire tools were used to collect the required data. In this study, according to Morgan's table, 116 physical education teachers (56 men and 60 women) from public and non-profit schools in Ardabil Province in 2023 were enrolled and completed the provided questionnaires. Data were collected using the following standardized instruments: the Psychological Burnout Inventory (Maslach-Jackson), Career Plateau Questionnaire (Milliman), Turnover Intention Scale (Colarelli), Organizational Commitment Scale (Meyer & Allen), and Job Satisfaction Survey (Robert-Cretenov-Anjolinkiy). The data were analyzed using structural equation modeling (SEM) in SmartPLS software. First, the measurement model was assessed for reliability and validity, and then the structural model and hypotheses were tested using the bootstrapping method.

Results: The model fit indices were confirmed at an acceptable level. Path analysis results indicated that career plateau has a significant effect on increasing job burnout (P = 0.02, β = 0.46), turnover intention (P = 0.03, β = 0.42), and psychological burnout (P = 0.003, β = 0.52), as well as on organizational commitment (P = 0.01, β =0.48) and job satisfaction (P = 0.002, β = 0.57).

Conclusion: These findings highlight the importance of addressing career plateau factors to enhance teachers’ well-being and create a more supportive work environment. Future interventions aimed at mitigating career plateau should focus on strengthening organizational structures and support systems within educational institutions to improve teacher retention and satisfaction.
